The CPO Mandate Moving into 2026 – AI, Skills and People Architecture

The genie was let firmly out of the bottle this year, with AI changing the game for almost every business around the world. With that change, HR is now front and centre in shaping how organisations are structured and how work gets done.

The Focus on HR Workforce Architecture

HR is moving away from being a function that simply analyses or manages headcount. We’re now seeing it evolve into one that redesigns how work happens. Too many companies are still looking tactically at AI, focusing on automation or sourcing, when the real opportunity lies in redefining tasks, workflows, and capabilities.

Re-designing job functions will become a fundamental skill for every CPO, alongside building trust and leading people positively through change. Many employees will initially see these shifts as negative, which can quickly erode trust and make adoption difficult. Ultimately, we’re aiming for an AI-enabled workforce, not an AI-anxious one.

Build a Skills-Based Ecosystem

Organisations can’t simply hire their way out of capability gaps. That means there must be a sharper focus on internal talent marketplaces that re-skill people and create career pathways that don’t always go up. Employees should be able to move horizontally within the organisation as they redefine their capabilities and contribute in new ways.

Rebuild Trust, Engagement, and Resilience

The technology stack you employ will only take you so far and will almost certainly fail if employees don’t trust its purpose. Leaders need to be transparent about what they’re trying to achieve and open to hearing the concerns that arise during these transitions. A culture where people feel safe, seen, and supported will be the foundation for retention and innovation.

The modern CPO isn’t a custodian of policy they are a systems architect, designing how technology and human emotion coexist inside the organisation.
